The Authenticity Trap

The demand for institutional authenticity often functions as a mechanism for enforcing cultural conformity.

Authenticity as Institutional Demand

Institutional cultures increasingly frame cultural fit requirements in the language of authenticity — the expectation that members will bring their "real" selves to their institutional work, express their genuine perspectives without self-editing, and engage with full cultural presence rather than performing a role. This framing is typically offered as liberatory: the institution values the whole person, not just the professional mask. It positions cultural conformity as optional and cultural authenticity as the positive alternative.

The authenticity trap is the gap between this framing and its operational reality. In practice, institutional authenticity is evaluated by people whose own cultural formation shapes what reads as authentic, genuine, or appropriately expressive. What passes as "bringing your whole self" is not culturally neutral — it is the whole self of the dominant cultural formation, expressed within the expressive register that the dominant culture recognizes as authentic. The person whose whole self is expressed in a different register — with different communicative norms, different emotional vocabulary, different assumptions about directness, deference, or humor — often finds that their authenticity is read as inauthenticity, performance, or affect.

The Inversion

The authenticity trap inverts the actual dynamic. The person who adapts their expressive register to fit the dominant culture — who code-switches to be legible to institutional evaluators — is performing inauthenticity in the institutional sense: they are not bringing their whole self, they are bringing a calibrated version. But this performance is often more institutionally legible, and therefore more institutionally rewarded, than the authentic expression of someone whose natural register diverges from the dominant one. The authenticity that is rewarded is the authenticity that looks like the dominant culture's authenticity. The authenticity that is penalized is the authenticity that does not.

The Diagnostic Question

The diagnostic question for an institution that values authenticity is: whose authenticity is legible as such? If the answer is primarily or exclusively people whose formation aligns with the dominant institutional culture, the authenticity norm is functioning as a conformity requirement in liberal language. If the answer includes people across a range of cultural formations — if the institution has developed the capacity to recognize authentic expression in registers that differ from the dominant one — then the authenticity norm may be doing what it claims. The first situation is far more common.

The authenticity trap catches people whose authentic selves are not legible to the dominant culture. They are asked to bring their whole selves and then penalized for what their whole selves actually look like.
